教育数字化转型是在学校及其次级组织中发生的系统性的进阶变革过程。为系统厘清学校教育数字化转型的驱动因素及实践形式,文章引入组织变革理论视角,扎根于典型案例探寻学校教育数字化转型的动因、构型,并挖掘学校教育数字化转型的机理模型。结果表明:由内外部环境因素和利益相关者因素构成的情境动力,价值承诺因素和利益不满因素构成的触发动力,领导者能动因素和组织能动因素构成的使能动力,是三大驱动因素,不同因素交互协同,形成学校教育数字化转型的动力机制。依据技术指向和教育指向两个维度,学校教育数字化转型实践呈现出随动转向型、技术指向型、教育指向型、整体转向型四种构型。此外,教育数字化转型实践与学校组织变革有着共同的关键共演路径,呈现出双重优化的显著特征。

Digital transformation of education is a systematic process of progressive change in schools and their sub-organizations. In order to systematically clarify the driving factors and practical forms of digital transformation of school education, this paper explores the motive and configuration of the digital transformation of school education based on typical cases from the perspective of organizational change theory, and figure out the mechanism model of the digital transformation of school education. The results indicate that the situational dynamics composed of internal and external environments, stakeholder, the triggering dynamics composed of value commitment and interest dissatisfaction, and the enabling dynamics composed of leader dynamics and organizational dynamics are the three major driving factors. Different factors interact and cooperate to form the dynamic mechanism of digital transformation of school education. According to the two dimensions of technology orientation and education orientation, the practice of digital transformation of school education presents four types of configurations: follow-up-oriented configuration, technology-oriented configuration, education-oriented configuration, and overall-oriented configuration. In addition, the practice of digital transformation of education and school organizations change share a common key co-evolutionary path, showing remarkable characteristics of dual optimization.
